Abstract

This study examines the influence of transformational leadership, perceived organizational support, and Islamic work ethics on teacher performance, with organizational commitment as a mediating variable in Muhammadiyah Educational Institutions (Dikdasmen) under PCM Wanasari, Brebes. The research employed a quantitative approach utilizing a survey method involving 105 teachers from eight educational units through census sampling technique. Data were analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM) with SmartPLS software. The findings reveal that Islamic work ethics exert a positive and significant influence on organizational commitment and teacher performance with the most dominant effect size. Perceived organizational support demonstrates a positive and significant effect on organizational commitment. However, transformational leadership shows no significant influence on either organizational commitment or teacher performance. Furthermore, organizational commitment was not validated as a mediating variable in the relationship between the three independent variables and teacher performance. These findings indicate that within the context of Islamic values-based educational institutions, spirituality and Islamic work ethos play a more central role than leadership and organizational support in fostering loyalty and enhancing teacher performance.
